Dr. Amanda Evans and Dr. Doug Waldo to present findings related to two studies at the American Psychological Association Conference, held on August 18, 2007 in San Francisco. The studies, conducted with research associates Matt Monnot and Kizzy Parks, include:

Quasi-Experimental Predictive Study of Typical and Maximum Job Performance, a quasi-experimental study of the differences in validity between cognitive ability and personality on the criteria of typical and maximum job performance. Results partially support the hypothesis that cognitive ability more strongly predicts maximum performance, while personality more strongly predicts typical performance.

Does Personality Moderate Cognitive Ability Scores? This study examined moderating relationships between personality and cognitive ability assessment perceptions and scores. Moderating relationships were found for two of the three personality traits (Skepticism and Detail-orientation).

March, 2007 - Dr. Doug Waldo and Dr. Amanda Evans have a paper accepted to IPMAAC

31st Annual Conference on Personnel Assessment in St. Louis June 10 - 13, 2007

Topic: Implementing Selection Assessments in Small Organizations: It’s A Small World After All

Moderate and large size organizations must screen hundreds, if not thousands of applicants to meet their hiring needs. Increasingly, organizations of all sizes are looking to selection assessments to help navigate a path to the most qualified candidates. In recent years, the widespread use of the Internet has made selection assessments more readily available to smaller organizations.

Over the years, federal, state, and local regulations have provided guidelines to ensure the proper use of selection assessments. Compliance with these guidelines often involves a substantial investment of time, expertise, and other resources from the organization. For the most part, compliance also means that a large sample of incumbents is required in order to prove job-relatedness and/or business necessity of the assessment.

However, the typical organization does not have hundreds of incumbents in a given position. In fact, most only hire once or twice per year for a given position. In 2003 there were approximately 4.38 million firms with less than 20 employees compared to only 637,288 firms with over 20 employees, and of those 637,288 firms, 515,056 had less than 100 employees (U.S. Census Bureau, 2007). Therefore, the typical US-based organization is very small in terms of the number of employees on staff. Thus, their HR stakeholders often shy away from selection assessments for fear they are “too small” to properly validate and implement the same assessments enjoyed by larger organizations.

One of the most prevalent challenges smaller organizations face is a “small sample size” for validating selection assessments using criterion-related methodology. Instead of abandoning these objective assessments in favor of subjective hiring decisions, this presentation will address methods smaller organizations have utilized to overcome the “small sample size” challenge. Case studies will be presented which highlight the challenge, solution, and outcome of validating and using selection assessments in small organizations.

February 2007 - Dr. Amanda Evans presents at the Association of Test Publishers Conference

Dr. Amanda Evans presented a poster session at the Association of Test Publishers Conference in Palm Springs this February. The study presented examined moderating relationships between personality and cognitive ability assessment perceptions and scores. At least 16% of employers in the U.S. utilize a cognitive ability measure for selection purposes. Even though selection measures have previously been found to significantly correlate with performance, other factors such as Skepticism and Detail-orientation can influence a candidate’s test score on a cognitive ability test. Little research has been conducted in this area to determine if an individual’s personality can moderate test scores and perceptions of testing. Using two cognitive ability measures, one personality scale, and a perception measure it was concluded that Skepticism and Detail-orientation moderated the relationship between cognitive ability assessment perceptions and cognitive ability scores.

For more information on this research, please click here to find the published paper or click here for the poster session attached.
